Revenue targets are set. Investments are prioritized. Teams are asked to do more with less. But before the spreadsheets are locked, there is another question worth asking: **Do you have the right people to deliver the plan?** ### A tighter market raises the value of the right hire The wine industry continues to operate in a challenging environment. Costs are being scrutinized, consumption patterns are shifting and organizations are looking carefully at where they invest. Yet hiring has not stopped. As of mid-September, WineBusiness.com/WineJobs.com showed more than 100 open positions in Napa alone, with active demand across sales, marketing, hospitality, finance, operations, DTC and leadership roles. Across California, dozens of sales and marketing positions remain open. That tells us something: *Companies may be cautious about adding headcount, but they are still willing to invest in people who can make an impact.* And in this market, impact matters more than ever. ### Don’t budget for a position. Budget for the capability you need. The better question heading into 2027 isn’t simply: *“Who do we need to hire?”* It’s: *What does our business need to be better at next year?* - Maybe you need stronger commercial leadership - Maybe DTC needs a different kind of operator - Maybe one senior leader is carrying responsibilities that should belong to two - Maybe your sales organization needs new relationships - Maybe the business has changed, but the organizational structure hasn’t changed with it Those are not résumé questions. They’re business questions. And they should be answered before any job description is written. ### The cost of waiting is easy to underestimate WineBusiness.com reported last year that hiring timelines in the industry were stretching, with some searches moving from roughly 90 days toward 120 days as employers became increasingly deliberate about their decisions. That matters when you’re planning for January. A critical leadership opening discovered in January may not be filled until spring. A search that starts now creates more options. It gives you time to assess the market, understand compensation, identify passive candidates and make a thoughtful decision rather than an urgent one. *The best time to build your 2027 team is before 2027 begins.* ### This is where Intertwine is different. At Intertwine, we don’t begin with a database of available résumés. - We begin with your business, and we ask… - Where are you going? - What’s standing in the way? - What capabilities are missing? - What kind of leader will succeed within your culture? Then we go find that person. Our roots in Napa Valley run deep, and our recruiting experience spans more than 25 years. Today, we work with wine, spirits and hospitality companies to identify executives and professionals across leadership, sales, marketing, DTC, finance, operations and hospitality. Recent placements have come not only from existing candidates returning to Intertwine, but from wineries referring us to other wineries. *That kind of growth isn’t built on filling positions. It’s built on getting the fit right.* ### Before the year closes, ask yourself three questions: - Where does our 2027 strategy depend on talent we don’t currently have? - Which person or department is being asked to carry too much? - If a key position opened tomorrow, do we already know what, and who, we would need? If any of those answers gives you pause, now is the time to have the conversation. You don’t need an open position to talk to us. We welcome frank conversations about what you are struggling with. In fact, we’d rather talk before you have one. Let’s build the team your business deserves behind your plan for next year. ![Napa Register: Neil Solari](https://intertwineinc.com/wp-content/uploads/2021/12/6189b89e044ea.image_.webp) [Neil Solari](https://intertwineinc.com/author/neilsolari/) Neil Solari is the Founder of Intertwine Group Inc., a Napa Valley based executive recruiting firm specializing in wine, spirits and hospitality. After years of working with companies and candidates across the wine, spirits and hospitality industries, one thing has remained consistent — the strongest placements happen when there is alignment beyond experience alone. Skills matter. Experience matters. But the right fit also comes down to understanding the company, the culture and where the business is headed. #### Recruiting Is About More Than Filling an Opening When a position becomes available, the natural focus is often on finding someone quickly. But hiring decisions have a lasting impact on a company’s culture, customers and future growth. The person you bring into your organization becomes part of your story. They represent your brand, influence your team and help shape the experience your customers remember. A successful search starts by understanding more than the responsibilities of the role. It requires understanding the people behind the business. #### Why Industry Experience Matters The wine, spirits and hospitality industries are relationship-driven. Every company has its own identity, history and approach. Finding the right leader or team member requires understanding the nuances of the industry — from customer experience and brand storytelling to sales strategy, operations and long-term growth. A recruiting partner who understands your industry can recognize not only whether someone can do the job, but whether they are the right person for your organization. #### The Right Recruiting Partner Should Understand Your Culture The best hires usually share something in common: they fit. They understand the company’s values. They connect with the mission. They bring skills and perspective that support where the organization wants to go next. A thoughtful recruiting process considers questions like: - What type of leader succeeds here? - What skills will the company need in the future? - What qualities matter beyond the resume? - How will this person strengthen the existing team? Those answers often make the difference between filling a role and building a stronger organization. #### Relationships Create Better Outcomes Recruiting has always been about people. Strong relationships allow recruiters to understand both sides of the conversation — what companies truly need and what candidates are looking for in the next chapter of their careers. The best placements happen when both sides see opportunity, alignment and a shared path forward. #### Choosing the Right Talent Partner When selecting a recruiting partner, look for someone who takes the time to understand your business before searching for candidates. A strong partner should bring: - Industry knowledge - Trusted relationships - A thoughtful approach - An understanding of your company culture - A commitment to long-term success Because finding talent is not just about who is available today. It is about finding the right person to help shape tomorrow. At Intertwine Group Inc., we believe successful recruiting starts with connection. We work alongside wine, spirits and hospitality companies to help identify leaders and professionals who align with their goals, culture and vision for the future. Demand remains challenged, margins are under pressure. Moreover, organizations are restructuring, consolidating and asking more from leaner teams. It would be easy to interpret all of that as a market that has stopped Hiring. That’s not what we’re seeing! In the past six weeks, Intertwine has completed seven placements across the industry. Several have come from repeat clients and others have come from wineries referring us to their peers. That says something important about the current market: Wine companies are still hiring! They’re simply being far more intentional about who they hire and why. ### The hiring market has changed For several years, the conversation was largely about finding enough people. Today, the conversation is different. Executives are asking: - Which positions will have the greatest impact on the business? - What kind of leadership do we need for where we’re going, not where we’ve been? - Do we have the right people to compete for today’s consumer? - And when we do hire, how do we make certain we get it right? Those are different questions. They require a different approach to recruiting. The wine business continues to show active opportunities spanning sales, marketing, finance, operations, human resources and hospitality. The jobs haven’t disappeared. But companies are scrutinizing structure, responsibilities and return on investment far more carefully than they did several years ago. ### Every seat matters more In a strong market, an organization may have room to absorb a mediocre hire. In a tighter one, it doesn’t. A great leader can improve a team, strengthen culture, challenge outdated thinking, protect revenue and help an organization navigate change. The wrong hire can cost far more than compensation. That’s why recruiting in this market shouldn’t begin with a stack of resumes. It should begin with a business conversation. What does the company need to accomplish over the next three years? Where are the gaps? What capabilities are missing? What kind of person can lead through both the realities of today’s wine business and the opportunities still ahead? Only then should the search begin. ### Leadership transition deserves particular attention We’re also watching another important shift across the wine industry: leadership transition. Long-tenured executives and winemakers are beginning new chapters. Organizations are promoting the next generation of leaders. Family businesses are thinking about succession. Others are using transitions as an opportunity to bring in new capabilities and perspectives. The best time to think about the next leader is before the seat is empty. Succession shouldn’t simply replace a person. When done well, it prepares the organization for what comes next. ### What we’re seeing gives us confidence Seven placements in six weeks doesn’t mean the wine industry has suddenly returned to business as usual. It means something more interesting. Good companies are still investing. Good people are still moving. And the right match still creates opportunity, even in a complicated market. After more than 25 years working in talent acquisition and leadership, I’ve seen enough cycles to know that challenging markets don’t eliminate opportunity. They clarify priorities. Right now, the organizations positioning themselves for the next chapter are being very deliberate about the people they put around the table. And we’re proud that more and more of them are asking Intertwine to help make those decisions. We are experts in helping our clients through leadership transitions. Moreover, we assist with restructuring a team or evaluating whether the current talent will meet tomorrow’s needs. Let’s have the conversation before you have the opening. ![Napa Register: Neil Solari](https://intertwineinc.com/wp-content/uploads/2021/12/6189b89e044ea.image_.webp) [Neil Solari](https://intertwineinc.com/author/neilsolari/) Neil Solari is the Founder of Intertwine Group Inc., a Napa Valley based executive recruiting firm specializing in wine, spirits and hospitality. They are adapting. And in today’s wine industry, adaptation is not just a sales strategy. It is a talent strategy. The report points to a widening gap between top-performing and struggling wineries. Top-quartile wineries reported sales growth and stronger operating income, while bottom-quartile wineries saw sales declines and margin pressure. The difference is not simply market conditions. It is how companies are responding to change. For wineries, hospitality groups and beverage brands, this creates an important question: ***Is your team built for the business you are becoming or the business you have been?*** As the market and industry evolves, the right talent can help businesses move with clarity, confidence and momentum. That may mean strengthening leadership, rethinking guest experience, improving wine club and DTC strategy, building stronger digital engagement, or hiring people who better understand today’s changing consumer. Customer-focused talent matters more than ever. Tasting rooms, wine clubs, hospitality experiences and direct relationships continue to play a critical role in revenue and brand loyalty. But success in these areas requires more than staffing open positions. It requires people who can connect strategy with execution, hospitality with sales, and brand story with measurable results. The next generation of wine consumers also demands a different approach. Younger audiences are engaging with wine differently, exploring more categories and responding to experiences, values and storytelling in new ways. This puts added importance on talent across marketing, hospitality, CRM, events, membership and leadership roles. At the same time, margin pressure makes every hiring decision more important. In a tighter market, a misaligned hire can be costly. A strong, well-matched hire can help protect culture, create efficiencies and move the business forward faster. The wine industry is not only in a sales reset. It is in a talent reset. At [*Intertwine Inc.*](http://www.intertwineinc.com/), we help businesses think beyond filling roles. We focus on alignment between the position, the people, the culture and the future direction of the business. As you look toward the second half of the year, now is the time to ask whether your current team supports where your business is headed next. If your hiring needs have changed, your talent strategy should too. Connect with us to talk through the roles, leadership and hiring strategy your business needs for the next era of wine. It’s what we specialize in. ![Napa Register: Neil Solari](https://intertwineinc.com/wp-content/uploads/2021/12/6189b89e044ea.image_.webp) [Neil Solari](https://intertwineinc.com/author/neilsolari/) Neil Solari is the Founder of Intertwine Group Inc., a Napa Valley based executive recruiting firm specializing in wine, spirits and hospitality. This has been a historic year for Intertwine and our market in general. We have come through a pandemic, are currently dealing with a cloudy economic picture, supply chain issues are still abundant, and staffing to adequate levels is still a major concern. While all these issues and more pose significant challenges to our industry, one thing has remained consistent this entire year – hiring the right people is at a premium, talent is very hard to find, and most importantly making the right hiring decisions is paramount to our client’s success. This past year we have confidentially helped numerous companies hire extraordinary talent. We have also helped incredibly talented candidates find amazing career opportunities. In fact, 2021 – 2022 has been Intertwine’s biggest year to date. I am so very proud of every placement we make and the lasting relationships we build. I commend our team for sticking to our company’s core beliefs and doing things the right way. Thank you to all of the clients who have trusted us to assist them in what I believe is the most important aspect of running a successful organization: Your organization is only as good as the people you bring into it. As we start our journey on another year at Intertwine, I thought it would be appropriate to share our core values: - We always do the right thing. - We understand that a relationship is more important than a placement. - We show up for each other, act with empathy, and bring our authentic selves to work every day. - We have two ears and one mouth and we use them proportionally. - We are passionate about what we do and bring 110% every day. - We are always honest and do not avoid difficult conversations. - We make fun a basic part of every day in every way. - We embrace problems, and we don’t accept “can’t” for an answer. - We are passionate about learning and seek to constantly improve and innovate. - We believe in the power of the communities we serve, and in giving back to the communities we live in. Thank you again to all our candidates and clients for their faith and trust. Here is to the next year and beyond! Neil Solari, CEO and President Intertwine Group, Inc. Here are six things companies can do to develop their people.* *By Neil Solari* If you’re struggling to find and keep good employees, one thing you may be overlooking is talent development. Every employer should be focused on how they can help their staff learn and grow as a professional, and plans for employee development should start at the recruitment stage. **Why is talent development your responsibility?** As a talent recruiter, I can tell you that candidates are more likely to ask me about a company’s personal training and growth programs than they are a position’s salary. It’s something we talk about with every single one of our clients. If there are no opportunities for training and growth, we may not even engage with that company because our candidates aren’t going to go there. Senior and executive employees aren’t just working for you to earn a paycheck. They’re there to have a career. That means they want to continue to grow as professionals, and they need you to help them do that. The younger generation of workers, who make up an ever-increasing share of the workforce, expect employers to provide training. Millennials and Gen Z were raised, for the most part, by parents who were extremely involved. They’ve had everything handed to them, and they don’t know where to start developing themselves. They’re unlikely to even apply for a job unless the employer mentions talent development programs. If they take a job and don’t get the training they expect, they won’t stay for long. **Talent Development Helps with Retention Too** Especially right now, when the talent pool is still very small and it’s hard to find highly qualified candidates, staff retention is critical. Talent development is a great tool for this. Many studies show that, while money is important to millennial and Gen Z workers, what’s more important to them is learning, feeling valued and knowing they’re getting somewhere in their career. Employee training touches on all of these. There’s also an obvious reason talent development should be your responsibility: when an employee knows how to do their job, they do it better and make you more money. Many companies hire a professional to conduct sales training for their sales staff, not only because it benefits them, but because better salespeople sell more stuff. Well-trained employees know your brand’s mission and values, and they do a better job of sharing that information with your customers. Your best, most loyal employees will often refer people to your company. You may have heard the expression “ducks swim with ducks.” In this case, it means that good employees will bring in more good employees. **How to Develop Talent** The rewards of talent development come back to the company in loaves what you gave away in slices. But even with all of these benefits, a lot of employers in the wine industry do little to nothing to support talent development. That’s a big reason there’s so much turnover. Here are some things you can do to provide employee training no matter your company’s size. **Ask Employees What They Want.** One of the best ways to figure out how to develop your people is to ask them. What do you want to learn? What’s important to you? What can we do to develop you as a person and as an employee? You may think you know the answer, but asking folks first is going to make your life a lot easier than figuring it out on their own. **Do Talent Development at Your Regular Meetings.** I encourage all managers to have a weekly or monthly one-on-one with every member of their staff. Understanding their struggles, meeting their needs and helping them overcome challenges is a type of training. **Provide Cross Training.** Cross training is very important, particularly at small companies. If you only have three people who work at your winery, what happens if one of those people is out sick for a day (or a week)? Everything stops. Make sure your employees are cross-trained on other people’s jobs. It’s a way of developing talent because everyone you hired is learning to do another job. And it makes the company stronger because you have backups. **Engage in leadership development and mentoring.** Everybody wants leadership development, and leadership development classes are easy to find. Mentorship programs are very popular right now and are easy to implement. Once you get the program set up and your first cohort of mentees graduates, they can become a mentor for someone else and the program self perpetuates. **Do Talent Development At Work, Not Afterward.** Training, mentorship programs and other talent development should be done during the work day. This is part of the person’s job, so they should be able to take time to do it. This new generation will not take kindly to being told that if they want training or mentoring, they have to do it on a Sunday. Training doesn’t have to be a full day. You can conduct sessions for an hour or even a half hour at a time. **Hire a talent development manager.** Many large companies have a dedicated person for talent development. It can be a hybrid role — perhaps someone in human resources — with talent acquisition and talent development being done by the same person. Or it can be a standalone role. Having someone take on talent development as a defined part of their job is a good idea because it gets done well and consistently. When you hire a person, you’re taking on the responsibility of developing them professionally. Take that duty seriously and you’ll have higher retention rates, better service to customers and more overall success as a company. While we may be in uncertain times with the US economy, it remains a fact that our industry is still struggling to fill jobs with qualified candidates. Why are great candidates hard to find? Simply put…they are working somewhere else. They are most likely indispensable to another organization. They are not looking for a job, although most are interested in hearing about other opportunities. Thus, the critical question as a hiring manager: How do I find these candidates? At Intertwine we direct-source – call it good old-fashioned recruiting. We find our candidates through our vast network of contacts. We dig deep and recruit a hidden pool of talent. The majority of individuals we place did not know they were looking for a new opportunity, until they were contacted by Intertwine. If your organization is in need of talent, let’s have an introductory conversation on how Intertwine may be of assistance. You want a high-performing employee. That is, somebody who has the skill set to do the job they’ve been hired for, but who also rises above what’s asked of them and does things that may not necessarily be in their job description. They work intuitively and don’t have to be asked to work hard and take on additional responsibility. They have great soft skills — they show up on time, treat people well and generally do an outstanding job. In our business, high-performing employees are really important. If you have an employee who works in a tasting room, for example, and something needs to get done that’s not in their job description, that task still needs to get done. A high-performing employee will have a sense that their job is to do whatever it takes to help the company at any time. High-performing employees are few and far between, and it can be hard to determine whether a person will be high performing from a simple interview. These are the places I go to find the best workers, as well as ways to search out those high-performing employees in interviews. **Where to find high-performing employees** **Ducks swim with ducks.** What I mean by that is, good people know good people. I’ve always found really good employees from the high-performing employees I currently have. Let your best employees know what positions you’re hiring for and what you’re looking for in new employees. Ask them to refer friends and colleagues. You might even incentivize them to suggest people by providing a small bonus. **Tap into your professional network.** Let your trusted colleagues know who you’re looking for and ask them for recommendations. You may have heard that word-of-mouth marketing is one of the most successful and oldest forms of marketing there is. Word-of-mouth recruitment can also work very well. **Find people who are employed.** The best way to do that is to work with a recruiter — and preferably a recruiter who specializes in your field. What a good recruiter does is open up a pool of good candidates because they have relationships with good people. They find candidates who weren’t looking for a job until the recruiter approached them. **Identifying high-performing employees from their resumes** When I’m interviewing potential candidates for a job, there are several things I look at. First, is the person I’m interviewing currently employed? In this market, where we have such low unemployment rates, you can have a job right now if you want to work and you’re good at what you do. Of course, there are circumstances where that isn’t true. A good candidate may have just been laid off, or they may have moved to another city or state. But it’s still an important thing to consider. Next, what is that person’s tenure at their previous jobs? That’s a really important one. Truly high-performing folks tend to stick where they are because they’re valued. If a candidate has had six jobs in the last eight years, that raises a lot of red flags for me. Why have these moves been so consistent and why aren’t they sticking anywhere? Look for people who have progressed in their career. If someone came in as an associate and now they’re a manager, that tells you they have good leadership skills, are open to learning new things and are open to taking on additional responsibility. **Finding high-performing employees during interviews and reference checks** I always evaluate how well a person articulated themselves during an interview. Can they explain why they’ve made moves throughout their career? Can they identify a career path and what is important to them in their next job? The most important thing you can do during the interview and reference check stage is listen. I see a lot of managers get into an interview and do all the talking. You have two ears and one mouth. Use them proportionally. If the other person does most of the talking, it gives you a treasure trove of information about them that you can use to determine whether or not they will be high performing. The value of reference checks is up for debate right now. In my experience, people don’t give bad references, so I don’t put a lot of weight on them. But I do like to ask behavioral questions. If this happened, how would the person react? Have they been in this situation and what did they do? That helps me evaluate what they might do when faced with problems or challenges in real life. **Even high-performing employees need support** One more piece of advice: Even the best employees need training, clear expectations and feedback. Managers often just put a person in a job and walk away, but you can’t do that and expect them to succeed. Instead, assume the interview process continues for the first 90 days on the job. Make sure you provide all employees with extra support as they learn about the job and your company. Here are some strategies that can help you retain your top talent. ***Provide Competitive Compensation:*** One of the most effective ways to retain good employees is to offer competitive compensation packages, including fair wages, bonuses, and benefits. Make sure you are regularly reviewing and adjusting compensation to ensure you’re paying your employees what they are worth. ***Offer Opportunities for Growth and Development:*** Many employees value opportunities for career growth and development. This includes training, mentorship, and the chance to take on new responsibilities. Work with your employees to identify areas where they can grow and develop, and provide the support and resources they need to achieve their goals. ***Create a Positive Work Environment:*** Employees who feel valued, respected, and supported are more likely to stay with a company. Make sure you are creating a positive work environment, with open communication, regular feedback, and a culture that values teamwork and collaboration. ***Recognize and Reward Achievements:*** Recognizing and rewarding employee achievements can be a powerful motivator and can help employees feel valued and appreciated. Make sure you are regularly acknowledging your employees’ hard work and accomplishments, and consider offering rewards such as bonuses, promotions, or other incentives. ***Foster Work-Life Balance:*** Work-life balance is becoming increasingly important to many employees, and offering flexible work arrangements, such as remote work or flexible hours, can be a key factor in retaining top talent. That is where we come in. 99% of the candidates we represent are doing confidential searches, are gainfully employed elsewhere, and did not know they were looking for a new position until we talked to them. In essence, we give access to the pool of candidates that are not looking at the job boards — the hidden talent pool. As in January’s past, we are happy to offer 10% off our placement fee for any order we receive in January regardless of when the hire is made in 2023. We look forward to hearing from you and helping you enhance the most important part of your business: your people. Neil Solari, CEO and President Intertwine Group, Inc. This is one of the most important and busiest times of the year for our clients and we wish all of them a successful harvest. As the real work begins for our winery clients in the vineyards, the rumblings of recession and inflation worries, coupled with still present delays in shipping essential materials, have some of us concerned. While many factors of our economy are out of our control, there are some essential business pieces that are fully in our control. Quality, top talent employees and leadership are two examples. A few days ago, I was speaking with one of our clients and the question was raised, “How do I recession-proof my business?” Now, I don’t think it is 100% possible to fully recession-proof a business, but I do know that companies make it through turbulent times because of the quality of their employees. They also make it through rough patches because of excellent leadership, which is why it is important to communicate with your employees about what is happening in your business. Don’t think for a second your people don’t follow the news and trends – they hear about layoffs at other companies, and it is natural for your people to be worried about their own careers. Communication with your people is key; employees are empowered when they feel they know what is going on. Their productivity will increase when they feel they are “in the know.” As we head into what may be uncertain times, my advice to our clients is twofold: 1. Make sure you have the best people in the right jobs. 2. Communicate regularly with your employees about what is happening with the company they work for. Neil: The second on the first day of employment that he or she walks in the door. Good starts equal good finishes. This is a motto I live my life by and all hiring managers should as well. No matter the position, the MOST IMPORTANT time for any employee at your organization is when they start. This is make or break time. This is the time when the employee finds out if YOU are going to deliver for THEM. This is a time of learning, acquainting, and comfort-level setting. We are all busy, but the time you spend during the first two-weeks-to-one-month of employment with your new people will set the tone for their success and ultimately your own. Think about it, you have just spent all this time finding your new employee. You are excited, they are excited. Yet, many leaders see their new employees as “plug and play.” Meaning that just give them their job description and their performance will be remarkable because they are that good. Let me say this as directly as possible: There is no PLUG and PLAY in our industry. In our world, every organization has a culture and every brand has a story. These are not plug-and-play topics; these are taught and experienced with the guiding hand of a skilled leader. In the current labor market, your new employee likely left a job where they were comfortable and most likely indispensable. They came to you for any number of reasons, but do not forget…the number one reason someone takes (and leaves) a job is because of the person they are working for. Yes, you should read that again, because it is true. The time you spend teaching and mentoring your new employee when they first start with you will leave an indelible positive imprint and set them up to soar with your organization thereafter. Good starts equal good finishes. That said, amazing talent in our industry is out there. It simply takes a partner and expert in the recruiting space to find them. At Intertwine we direct-source – call it good old-fashioned recruiting. We don’t post our jobs on job boards, everything we do is confidential. The majority of talent we place did not know they were looking for a new opportunity until they were contacted by Intertwine. We work with companies that are seeking indispensable talent at all levels and it is our job to source those candidates for them. If your organization is in need of talent, we are happy to have an introductory conversation on how Intertwine may be of assistance. Our model is contingent, meaning our client partners don’t spend a cent with us unless they make a hire. At Intertwine Group, we understand that a relationship is more important than a placement. We spend time thoroughly vetting each candidate to ensure we are connecting them to clients who are looking for the right person when they need them, while simultaneously connecting the candidates to a place they can call home. The obvious: Quality labor is not only at a severe shortage in our space, but it also comes at a premium. 2. Organizations in our space are tending to be slow to change to the changing labor market. We simply can not do what we used to do 10, 5 or even 3 years ago and expect a successful hiring process. 3. Quality candidates are being lost at the finish line due to two major factors. 1. Slow hiring process. Rule of thumb: If you like a candidate there’s a darn good chance someone else does as well. 2. The wrong offer is made. Getting an offer correct can be very difficult and making the wrong offer can and oftentimes does, kill the deal. 4. All forecasts point to the labor shortage continuing in 2022 and quite possibly getting worse. I am also happy to report that in 2021 and now continuing into 2022, Intertwine has successfully filled 100% of the jobs our clients have given us the privilege of working on. I am extremely proud of our team for this achievement and it speaks volumes to the dedication and client care they display day in and day out. After a couple of challenging years for a lot of employers, we’re starting to see certain trends that point to a much better 2022. This month, we’re sharing some articles on those trends and have a new batch of potential recruits. But first, an anecdote… # INTERTWINE RISES ABOVE THE COMPETITION (AGAIN) Intertwine was recently approached by a new client with an extremely difficult position to fill. This client had previously engaged a different search firm to facilitate filling the position and had paid a retainer fee. It turned out, however, to be a waste of time and money. After a few weeks of working on the search, the retained search firm contacted the client, letting them know that no candidates could be found, and that work would cease on the order. After engagement with Intertwine for a contingent search to fill the need, the client’s role was filled within three weeks. Because all our searches are confidential, we cannot mention who this client is, but we can tell you that it is a very well-known wine company. Intertwine fills a necessary need in the wine and spirits industry: A best in class recruiting firm specific to the industry dedicated to providing sought after, world-class talent for our clients.” With the current staffing crisis in the post-COVID world, employers have access to a pool of good, pre-qualified candidates that cannot be found through other sources. Solari brings decades of entrepreneurial business building experience to Intertwine. His family’s winery, Larkmead, comprised the Big Four of Napa wineries at a time when Napa Valley was just beginning its climb to global fame as a top U.S. wine-producing region. Solari began his career with Weyerhaeuser Realty Investors and soon discovered he had a knack for talent-spotting and development. He moved up that field, serving for a number of years as an executive at Robert Half International. He ultimately became Vice President at the prominent local recruiting firm Nelson and Associates and was Vice President/Global Talent Acquisition and Development at PRO Unlimited before founding Intertwine Group, LLC in 2021. This year, growth looks different. Across the industry, we are seeing a decisive shift—not just in demand, but in how successful wine businesses are structuring themselves to compete in a smaller, more disciplined market. A recent article in Wine Industry Advisor posed a striking question: *Is the wine industry in decline—or simply evolving?* If you haven’t read it, it’s worth your time: **“**[**Embracing the Painful Necessity of Change**](https://wineindustryadvisor.com/2026/03/24/embracing-the-painful-necessity-of-change/?utm_source=AfternoonBrief&utm_medium=newsletter)**”** – Wine Industry Advisor. The companies gaining traction right now aren’t waiting for a rebound. They are actively reshaping their organizations around a few key realities: **1. Fewer roles, higher impact** Teams are getting leaner, but expectations are rising. The most effective hires today are not specialists operating in silos, but operators who can flex across sales, marketing, and DTC channels. **2. Leadership profiles are changing** Experience alone is no longer the differentiator. There is growing demand for leaders who can make decisions with imperfect data, operate through ambiguity, and drive accountability in tighter environments. **3. Commercial talent is being redefined** The traditional sales model is under pressure. Wineries are prioritizing talent that understands margin, channel strategy, and direct customer engagement—not just case volume. **4. Timing is becoming a competitive advantage** The strongest candidates—especially those with this kind of range—are not actively doing a job search. They are gainfully employed. That’s why you need a partner with the network and the know how to find them What this adds up to is simple: *Good talent decisions have always been about good business decisions.* And in this environment, the cost of hesitation is rising. At Intertwine, we are partner with wine businesses to help navigate these shifts in a practical, strategic way: - Identifying which roles are truly critical over the next 12–24 months - Clarifying where one strategic hire can replace multiple legacy functions - Calibrating leadership to today’s market realities—not yesterday’s assumptions This is about hiring right. If you are reassessing your team this season—or thinking about what “right-sizing” and next-phase leadership should look like—we would welcome a conversation. Reach out when you are ready. ![Napa Register: Neil Solari](https://intertwineinc.com/wp-content/uploads/2021/12/6189b89e044ea.image_.webp) [Neil Solari](https://intertwineinc.com/author/neilsolari/) Neil Solari is the Founder of Intertwine Group Inc., a Napa Valley based executive recruiting firm specializing in wine, spirits and hospitality. So Is What It Takes to Win.](https://intertwineinc.com/2026/04/dtc-is-changing-so-is-what-it-takes-to-win/) **Published:** April 18, 2026 **Author:** Neil Solari **Content:** ### DTC Is Changing. So Is What It Takes to Win. Spring in wine country is often framed as a return to familiar rhythms. Bud break signals new growth, and with it a sense of renewal across the industry. In today’s market, however, not everything is returning to what it was. The direct-to-consumer channel is stabilizing on the surface while continuing to evolve underneath. Recent coverage in [*WineBusiness Monthly*](https://www.winebusiness.com/wbm/article/315322) highlights increasing visitation and steady tasting fees, while also pointing to shifts in guest behavior and a less predictable path from experience to purchase. What is emerging is a quieter reset focused on execution rather than direction. Across the industry, the most effective wineries are operating from an evolving set of principles that are reshaping how DTC performs in practice. Reducing friction in the guest experience has become a central priority. Wineries are seeking to remove unnecessary barriers while maintaining a clear sense of value, by creating environments that feel more accessible without diminishing the brand. Building connection is also more important than driving immediate conversion. Loyalty develops over time rather than being captured in a single visit, which requires a longer view of customer engagement. Hospitality itself, has to be a core competency within DTC operations. The most successful teams are create experiences that feel natural, personal and adaptable rather than overly structured or transactional. As experiences become more flexible, leadership matters more than ever. Rather than relying on rigid formats, execution depends on leaders who reinforce the brand in every guest interaction. Together, these shifts represent a meaningful change in what is required for DTC to perform. While each adjustment may seem incremental, their combined impact is redefining how success is achieved. The talent model that supported DTC in the past is no longer a perfect fit. Many wineries remain staffed for a more linear approach where success depended on volume, structure and immediate conversion, while today’s environment demands greater nuance. This evolution is ultimately a people issue rather than a strategy issue. The need for adaptability and deeper guest engagement and connection is changing what effective teams look like and how they operate. At Intertwine, we work with wineries navigating this transition by aligning roles, leadership, and hiring strategies with where DTC is going. If you are evaluating whether your team is built for what comes next, we invite you to reach out and start a conversation. Our partnerships are risk-free, and you only pay if we successfully make a placement. They are adapting now. A recent Wine Enthusiast article on ***[millennial wine collecting](https://www.wineenthusiast.com/culture/wine/millennials-wine-collecting/)*** reinforces what many forward-looking brands already understand: younger consumers are not disengaged. They are engaging differently. They are more intentional, more experience-driven and more connected to the story, values and people behind the brands they choose. That shift has important implications for the way businesses build their teams. Growth today no longer comes from product alone. It comes from the people who shape the customer experience, communicate the brand, lead the team and create the kind of connection that brings guests and customers back. For wine, spirits and hospitality businesses, hiring can no longer be treated as a reactive function. The right talent influences revenue, retention, culture, guest experience and long-term brand relevance. In a market where consumer expectations are evolving quickly, the strength of your team is one of the clearest indicators of your ability to compete. At Intertwine, we partner with businesses that are preparing for what is next. We understand that the right people do more than support operations. They shape growth trajectory, elevate the guest experience and help brands move with confidence through a changing market. If your business is ready to build the team behind its next chapter, we invite you to learn more about our services at [***www.intertwineinc.com***](http://www.intertwineinc.com/). ![Napa Register: Neil Solari](https://intertwineinc.com/wp-content/uploads/2021/12/6189b89e044ea.image_.webp) [Neil Solari](https://intertwineinc.com/author/neilsolari/) Neil Solari is the Founder of Intertwine Group Inc., a Napa Valley based executive recruiting firm specializing in wine, spirits and hospitality. Whether you’re a boutique winery in Sonoma or a legacy brand in Napa, staying ahead of recruiting trends is more than just important—it’s a strategic advantage. Being proactive about how you build your team puts you in control, allowing you to create resilient, customer-focused teams that elevate your brand and guest experience. In my research, here are this year’s top recruiting trends shaping the wine industry: *1. Premium Hospitality is Driving Talent Demand* With wine tourism rebounding and tasting rooms becoming more experiential, the demand for hospitality professionals with backgrounds in luxury service, food pairing, and guest experience is on the rise. Wineries are now in direct competition with high-end hotels and restaurants for this talent. To stand out, offering competitive pay and unique perks is a necessity. *2. The Rise of Employer Branding* Wineries with strong missions, sustainability practices, and community engagement are standing out in the current job market. Candidates, especially Millennials and Gen Z, are increasingly drawn to brands with a compelling story. Showcasing your vineyard values online and through employee testimonials can be a game-changer, significantly improving candidate interest and quality. *3. Retention Over Replacement* Turnover remains a challenge, especially in tasting rooms and cellar crews. However, leading wineries are investing in training programs, flexible scheduling, and clear advancement paths. This investment not only combats turnover but also leads to happier teams, better wine experiences, and lower hiring costs, giving you an optimistic outlook on overcoming this challenge. *4. AI and Recruiting Tech Adoption* From AI-powered resume screening to automated interview scheduling, more wineries are adopting smart tech to streamline hiring. This is especially valuable for lean HR teams juggling multiple roles and harvest prep. *5. Bilingual and Culturally Fluent Candidates in High Demand* Wineries value bilingual talent more, especially in regions with diverse visitor bases or multilingual cellar teams. Candidates who can bridge cultural gaps are now highly prized for both customer-facing and operations roles. At my firm, Intertwine Group, we are proud to help wineries find not just talent—but the *right talent*. When you’re looking for a standout tasting room manager or a vineyard operations lead with generational experience, my team and I are here to support your next hire, help you build a strong, capable team, and give you the confidence and peace of mind you need throughout the recruiting process. Let’s connect if you’re planning your next hire or want to discuss how your recruiting strategy compares to today’s trends. Headlines—from leadership changes to selective growth investments and widespread vine removal—show an industry recalibrating with intention. Coverage highlights a renewed focus on fundamentals, particularly the people driving business forward. The common thread is clear: talent is the differentiator in a shifting market. **Focused Hiring Drives Resilience** Wineries navigating this moment most effectively aren’t standing still—they’re hiring with strategy, not urgency. First, leadership transitions emphasize clarity, confidence, and succession planning. Second, growth is happening selectively, prioritizing sales leaders, operational experts, and cross-functional talent. Third, hiring decisions are shaped by inventory pressures and pricing adjustments, ensuring talent aligns with business priorities. In short, strategic hiring strengthens the winery’s ability to adapt and thrive. **Hospitality and DTC Teams Are Central** Direct-to-consumer and hospitality roles are no longer peripheral—they directly impact revenue and retention. These teams must now deliver experiences that drive connection and loyalty. Reduced DTC volumes and shifting consumer preferences make storytelling, engagement, and conversion critical. Operational hires further support structure and clarity across the organization. Together, these investments show that people decisions are inseparable from business strategy. **Why Intertwine Matters** At Intertwine, we help wine leaders hire with intention, not reactively, identifying the talent that strengthens teams for long-term growth. We focus on leadership, operational expertise, and customer-facing roles that drive measurable results. If these trends have you rethinking leadership, structure, or future hires, we’d welcome the conversation. Because in this market, the strongest advantage isn’t timing—it’s talent. Slower demand, elevated inventory, rising costs, and evolving consumer behavior are reshaping the landscape for growers and wineries across California and beyond. Recent California grape crush data underscores the magnitude of the adjustment: - 2024 final crush: approximately 2.84 million tons, down roughly 23–25% from 2023, marking one of the smallest harvests in over two decades - 2025 preliminary crush: approximately 2.6 million tons, representing a further 9% year-over-year decline and continuing the industry’s multi-year supply contraction - Equating to roughly a 72 million case decrease in supply, underscoring the scale of a market correction - Industry estimates suggest 35,000–40,000 acres of vineyard removals as supply continues to adjust to demand Against this backdrop, winery owners and boards are increasingly focused on one central question: ***What kind of leadership will position us for the next phase of the industry?*** In this Q&A, Neil Solari, founder of Intertwine, shares what he’s hearing from winery leaders and how they are thinking about talent in today’s market. #### **Q: What do the latest crush numbers tell us about the industry?****Neil Solari:** The data confirms that the industry is actively correcting. Two consecutive years of historically low crush levels show that supply is adjusting to demand realities. The 2025 crush at approximately 2.6 million tons reinforces that this isn’t a short-term fluctuation. It reflects structural recalibration—inventory reduction, vineyard removals, and more disciplined production planning. From a business standpoint, wineries are being required to operate with greater financial discipline and strategic focus than in prior expansionary years. #### **Q: Is this a temporary downturn or a longer-term shift?** **Neil Solari:** Wine has always experienced cycles, but this moment feels more structural. Consumer behavior is evolving. Overall U.S. wine consumption has softened in recent years, particularly in lower-price segments, while competition across beverage categories has increased. At the same time, the industry expanded significantly over the past decade. Now it’s aligning production with demand. The wineries that adapt strategically—rather than waiting for the market to revert—are more likely to be positioned for long-term resilience. #### **Q: How are these conditions influencing hiring decisions?** **Neil Solari:** Hiring hasn’t stopped, but it has become more intentional. Rather than broad expansion, wineries are prioritizing leadership roles that directly influence performance and profitability. That often includes: - Direct-to-consumer strategy - Sales leadership - Hospitality and guest experience - Finance and operational oversight In tighter markets, leadership capability has a magnified impact. Organizations are asking whether their teams are structured for efficiency, agility, and brand strength. #### **Q: What are boards and ownership groups prioritizing right now?** **Neil Solari:** Boards are focusing more on capability alignment than tenure alone. They’re evaluating whether leadership teams can: - Navigate shifting consumer preferences - Strengthen direct-to-consumer channels - Manage inventory and cost pressure - Build sustainable brand equity The conversation has shifted from “growth at any cost” to long-term sustainability and operational discipline. #### **Q: What distinguishes wineries navigating this market effectively?** **Neil Solari:** Several patterns stand out. Resilient wineries tend to have: - Clear strategic focus - Strong alignment between production and demand - Disciplined financial oversight - Innovation and investment in the use of technology - Investment in consumer engagement and hospitality Leadership alignment is critical. When strategy and talent are synchronized, organizations respond more effectively to market changes. #### **Q: What advice are you giving winery owners right now?** **Neil Solari:** Use this period as an opportunity for reflection and leadership assessment. Market corrections are challenging—but they also create clarity. Some organizations are restructuring. Others are strengthening executive capabilities to prepare for the next cycle. The industry will stabilize. When it does, wineries that invested thoughtfully in leadership during this transition are likely to be best positioned for future growth. #### **Closing Thoughts** The latest grape crush data—showing continued supply contraction in both 2024 and 2025—highlighting an industry undergoing meaningful transformation. While these shifts present challenges, they also create an opportunity for wineries to reassess strategy, refine operations, and ensure they have the leadership needed for what comes next. Through our own work with wineries, growers, and wine industry organizations nationwide, I’m proud that Intertwine continues to help businesses identify and recruit leaders who can navigate complexity and lead with confidence in an evolving market. From evolving market conditions to the growing emphasis on building resilient people-first teams this year demanded adaptability, intention and focus. Below is a look at what we’ve seen—and what it means as we head into 2026. In the latest Barrel & Oak survey on WineBusiness.com, it shows producers adapting to market realities by tightening production—buying fewer barrels and focusing on efficiency amid shifting demand. Oak purchases have declined, with wineries maximizing barrel use and cost-effectiveness. Many are prioritizing quality over volume as well as optimizing existing assets instead of expanding inventory. Extended barrel life and targeted aging are increasingly valued to control costs without sacrificing style or character. These shifts impact the labor market as well, with wineries seeking skilled professionals who excel in efficiency and craftsmanship rather than expanding large production teams. Demand is growing for specialists who optimize processes and support quality-focused production. Overall, this signals a pivot toward resilience through strategic hiring and workforce development—aligning talent acquisition with a sustainable, refined approach in a market where every decision counts. 2025 Reflections: Growth, Challenges and Change Across the industry data and seasonal insights showed that strategy mattered as much as vintage luck. Over the year the wine industry job market shifted toward specialization and efficiency. Wineries recruited skilled professionals who optimized production, managed resources and supported quality-driven operations. Seasonal and part-time roles remained important for harvest and tasting room needs but the focus was on talent aligned with strategic value-based business models. This signaled a maturing labor market where adaptability, craftsmanship and technical expertise are key to sustaining growth and competitiveness. Looking Ahead As we prepare for the new year it’s the perfect time to reflect on the challenges and successes of the past while looking ahead with optimism and purpose. The coming year promises exciting opportunities for growth and innovation across our industry. By now, most vineyard crews are in place, but the real challenge for winery leaders isn’t just hiring—it’s keeping teams motivated, engaged, and supported through the intensity of harvest. Small but meaningful gestures can make a lasting impact. Encouraging rest, recognizing milestones, or creating moments of appreciation—like a harvest meal or team toast—help staff feel valued and keep morale strong. These practices not only carry your people through the busiest time in the industry but also build loyalty, making it more likely that great employees will return next season. Yet, most forward-thinking wineries don’t stop at retention during harvest. They also look ahead. Seasonal staff begin making decisions about their next steps early, and without a plan, it’s easy to lose strong talent once the last grapes are picked. By thinking beyond harvest—whether by transitioning seasonal staff into permanent roles, mapping leadership pipelines, or refreshing recruitment strategies—you set your winery up for stability and long-term success. At Intertwine, we’ve seen how intentional planning transforms workforce challenges into strengths. One client in Napa, once plagued by turnover, built a year-round staffing strategy that gave seasonal hires a reason to stay engaged. The result was a more consistent guest experience, stronger morale, and less time spent scrambling for staff at odd times of the year. Harvest is a time of focus, pressure, and reward—but it’s also the perfect moment to invest in the people who make it all possible. If you’re ready to secure your team not just for a vintage but for the seasons ahead, we’d love to start that conversation. ![Napa Register: Neil Solari](https://intertwineinc.com/wp-content/uploads/2021/12/6189b89e044ea.image_.webp) [Neil Solari](https://intertwineinc.com/author/neilsolari/) Neil Solari is the Founder of Intertwine Group Inc., a Napa Valley based executive recruiting firm specializing in wine, spirits and hospitality. In today’s wine industry, talent is more than a checkbox. Skilled, mission-driven people are your competitive edge. Here’s what we’re seeing across the industry: - Labor shortages remain a major constraint — from seasonal vineyard roles to hospitality positions and cellar operations. - But the demand is shifting: companies now need people with hybrid skills - Traditional job tenure is shrinking. Many in the industry are reevaluating what work means to them — and are seeking purpose-driven roles. - Innovation is no longer optional. Automation, AI and digital tools are transforming how wineries and vineyards operate — and that requires new kinds of talent. So what does that mean for you as a leader? - You Need a Proactive Talent Strategy: Don’t wait until you have a hiring need. Start mapping roles, defining skill sets and building your talent pipeline. - Build a Team for Growth & Innovation: Align roles to where the industry is going — not just where it’s been. - Invest in Your People: The type of candidates you need now want more than a paycheck. They want purpose, potential, and a clear vision. - Work with Intertwine: We are a recruiting partner who understands wine—not just recruiting—we help you access talent other firms miss. At Intertwine Group, we specialize in connecting wine & hospitality businesses with top-tier talent. Our network includes people skilled in C-suite, viticulture, winemaking, marketing, digital transformation and more. We handle the heavy lifting: pre-screening, cultural fit, and presentation of only those candidates who truly align with your vision. If you’re ready to start building your 2026 team (or just want to explore what might be possible), let’s schedule a call. We’d love to help you get ahead before the next wave of new-year hiring begins. But here’s the key takeaway for wineries in: the businesses that are thriving right now aren’t waiting for better numbers — they’re investing in people who can help them adapt, innovate, and lead. According to the 2026 SVB report: Total U.S. wine sales in 2025 declined again, with about 329 million cases sold and ~$74.3 billion in value — both down from 2024. The overall industry is expected to bottom out around 2027–2028 before gradually growing again. Importantly, wineries that are growing aren’t waiting for the market to recover — they’re changing how they engage consumers, manage inventory, and define their value. In other words, success isn’t driven by passive hope — it’s driven by active leadership and strategic talent. The SVB report isn’t just a market snapshot — it’s a call to action. Wineries that succeed won’t be the ones hoping for a recovery; they’ll be the ones building teams capable of navigating change now. At Intertwine, we partner with companies, not just to fill roles, but to identify the people who will strengthen your business when it matters most — leaders who understand the nuances of the wine industry, excel in relationship-driven environments and drive strategic outcomes. If your 2026 plans include building a team that’s resilient, adaptive, and growth-oriented — let’s talk. If that person doesn’t stay with your company, you’ve wasted all of the time and resources that went into that search and have to do the whole thing over again. A critical component of employee retention is effectively onboarding new staff. A good onboarding sets a tone for that person’s employment. It’s how they learn what they need to know to succeed and understand where to go for information and how they fit into the company. What follows is a 90-day onboarding plan designed to make sure employees feel welcome and appreciated and will stay at the company over the long term. While this advice may seem general, the basics are very important. In my 20+ years as a talent recruitment specialist, I’ve been amazed how often people don’t do these things — and pay the price in lost talent because of it. **Onboarding Plan for the First Day** Once a new employee is hired, confirm their start date and what time they should arrive at the facility. Even if they’re working virtually, make sure there’s a set time when they’re supposed to start. When they arrive, the person’s boss should be there to greet them. That manager should have cleared their calendar for the day. Even though they won’t be by the employee’s side all day, they need to be available that whole first day for questions and training. The employee should have a clean place to work and any equipment they need, including a computer, ID badge and other necessary materials. That shows the new employee the company is organized and really wants them to be there. There should be a clear plan in place for what the first day is going to look like, and that should be communicated to the employee soon after arrival. There’s usually a lot of paperwork on that first day. It should be organized and ready to go, and they should do that before they start anything else. One of the biggest apprehensions people have walking into a new environment is other people. Who will they be working with? Who are their teammates? It’s a really good idea on the first day to introduce them to as many people as possible. Let people know why the new employee is there and what they’re going to be doing. If there’s another person doing the same job at that company, new hires should be set up with a mentor early on their first day. It does two things: It gives the new person someone who is literally right there to help them, and it takes some of the pressure off the manager so they can return to their job. Get the new employee into their job as soon as possible on the first day. Give them a few assignments to complete that relate to their job description. The manager should communicate that they’ll be checking in on the person not because they’re micromanaging, but because they want them to have the best day possible. Also, the manager should plan to take the new person out to lunch. It’s a chance for the manager to get to know the person and understand what drives them, what their goals are and other things you don’t learn in an interview process. In addition, it’s a great time to reshare the company’s mission and goals. That reinforces buy-in and the idea that the person is working for a bigger cause than a paycheck. **Onboarding Plan for the First Week** The theme of the first week is to get the new employee acclimated and comfortable, and to get them some early wins. Managers should plan to be very hands-on the first week, but spend a little less time with them each day. They should still be there helping the employee get accustomed to the job, but they should also be slowly drawing back a little and letting them shine. Give them an assignment they can complete in that first week so they feel like they’re achieved something early. Set up times for the person’s coworkers to take them out to lunch and get to know them. (It doesn’t have to be lunch; a coffee break, walk or other activity will work.) It’s also a really good idea to introduce the new person to company executives. Consider scheduling a lunch with leaders. If that isn’t possible, even stopping into each executive’s office and making an introduction shows the new hire that you’re serious about them and their growth. At the end of that first week, carve out 30 to 45 minutes to sit down with this new hire and talk about the week. Praise them for what they’ve done well. It’s really nerve wracking to start a new job, so don’t be critical at this point. Pick out the things you’ve been impressed with so far. Ask other team members how the person is doing and share positive feedback. **Onboarding Plan for the First 90 Days** Onboarding doesn’t end after the first week. In fact, the first 90 days are really critical. Two things are happening. The manager is keeping a watchful eye to make sure they’ve made the right hire. The candidate is doing the same thing: assessing whether they took the right job. Open, honest communication during that first 90 days is critical. If issues arise with the employee, address them head on. Make sure to give the employee the same latitude in bringing any concerns to management. There should be weekly check-ins for the first 90 days. To really do this right, check in with them on Monday to discuss expectations for the week, then talk to them on Friday to see how things went. Give the new hire more challenging tasks as time goes on for the first 90 days. This will motivate them and make sure they’re stimulated by the work, but it will also allow the manager to see how they do at completing these tasks. Toward the end of the first 90 days, there needs to be a formal review. Sit down with the new employee and provide a real evaluation of how they’re doing, including things they’re doing well and things they can improve on. Give them an open forum to express why they like working there and ask any questions they have. I really believe that when you hire someone, the feedback never ends. When I was managing huge teams, I made sure all of my managers sat down with their people at least once a month. Companies can avoid a lot of turnover with good communication, and the only cost is the manager’s time. Supervisors can withdraw a little after the first 90 days, but they should always be available to support the employee. Going that extra mile will go a long way toward keeping them at the company for the long term. Here are some strategies that can help you retain your top talent: **Provide Competitive Compensation:** One of the most effective ways to retain good employees is to offer competitive compensation packages, including fair wages, bonuses, and benefits. Ensure you regularly review and adjust compensation to ensure that you pay your employees what they are worth. **Offer Opportunities for Growth and Development:** Many employees value opportunities for career growth and development, including training, mentorship, and the chance to take on new responsibilities. Beaulieu, Inglenook, Beringer, and the Solari family’s Larkmead comprised the Big Four of Napa wineries at a time when Napa Valley was just beginning its climb to global fame as a top U.S. wine-producing region. Neil’s great grandfather immigrated to Sonoma County from near Lucca, Italy, in the early part of the 20th century. The elder Solari bought the family’s Calistoga vineyards in 1948. His oldest son — Neil’s great-uncle — inherited the family vineyard and wine-making operation. As a child, Neil spent many a summer in those vineyards playing amongst the vintages. Neil’s side of what he proudly calls his “big, noisy Italian family” set out to carve its own path and found success in the halls of education. His grandfather and both of Neil’s parents were local educators, and his sisters are college professors today. However, Neil resisted the pull of either “family business” and instead earned a BA in Law and Political Science from UC Santa Barbara. After graduation, he began his career with Weyerhaeuser Realty Investors. There, he quickly discovered a talent for identifying and developing exceptional people. He moved up in that field, serving for a number of years as an executive at Robert Half International. ![Napa Register: Neil Solari](https://intertwineinc.com/wp-content/uploads/2021/12/6189b89e044ea.image_-1024x768.webp) He ultimately became Vice President at the prominent local recruiting firm Nelson and Associates and was Vice President/Global Talent Acquisition and Development at PRO Unlimited. Neil founded Intertwine Group to bring specialized recruiting expertise to the wine, spirits, and hospitality industries. His decades of leadership and business-building experience continue to guide the company today. As Neil explains, “Intertwine has been years in the making. The concept was born 10 years ago and now it’s come to fruition. So we make it our mission to find that person for you. **Who We Are** Intertwine Group is Napa Valley’s premier wine, spirits, and hospitality recruiting firm. Moreover, his family roots in the Napa wine industry give us an edge no other firm can match. **What We Do Differently** First, we go beyond the resume. Our Precision Talent Matching System (PTMS) evaluates every candidate on four key factors: - Skills and industry experience - Cultural fit and team dynamics - Leadership potential and career goals - Long-term retention likelihood As a result, our clients spend less time interviewing the wrong people. Instead, they meet only pre-vetted candidates who are ready to perform from day one. **Risk-Free Recruiting** Our service costs nothing until you hire. In addition, we guarantee every placement. We also provide exclusive access to passive and confidential job seekers. These are experienced professionals who are open to the right opportunity but cannot be found on job boards. **Proven Results** Our clients include respected wineries, distilleries, and hospitality groups across California and beyond. Furthermore, their testimonials speak for themselves. One CEO told us: “They know how to find the right talent. It was not a question of whether candidates could do the job — it was about which one best fit our culture.” **Let’s Build Your Team** Whether you need a Director of Sales, a General Manager, or a brand-new executive role filled, we are ready to help.
